Work-Life Balance and Organizational Citizenship Behavior in China: Influence of Psychological Contract Fulfillment on Millennials
Abstract

This study seeks to explore the relationship between work-life balance (WLB) and organizational citizenship behavior (OCB) among Chinese millennial employees and to examine the moderating role of psychological contract fulfillment (PCF) in this relationship. The study used an online survey to collect data from 100 participants and performed correlation and regression analyses. The results showed that WLB, OCB, and PCF were positively and significantly correlated with each other. However, PCF did not moderate the relationship between WLB and OCB, meaning that the effect of WLB on OCB was not influenced by the level of PCF. The study adds to the literature on Chinese millennials, a generation that faces unique challenges and opportunities in the workplace. It implies that Chinese employers should promote WLB and PCF among their employees to enhance OCB, as these factors have independent and significant impacts on employee performance and wellbeing.

WLB refers to the equilibrium between work responsibilities and personal life, allowing individuals to manage these aspects effectively without one overwhelming the other. A well-maintained WLB can alleviate psychological stress, a significant concern given the high rates of overtime work observed among Chinese millennials.
